Abstract
When evaluating a target individual's suitability in a given organization, people consider the extent to which this target aligns with the member prototype -- the constellation of features that define what it means to be a member of the organization. Scholars have long understood how prototypes pose barriers to inclusion, especially for members of historically marginalized groups (e.g., women are often regarded as a poor fit for organizations in prototypically masculine professions). Across a series of papers combining field experiments, lab experiments, and theory development, I discuss how the reconfiguration of member prototypes can increase inclusion and reduce professional barriers faced by members of historically marginalized groups.
